Beyond Main Effects of Unilateral Trust on Organizational Citizenship Behaviors: Examining Trust Effects between Store Managers and Staff in Chain Organizations ABSTRACT Prior research on interpersonal trust showed robust findings on the positive relationship between unilateral trust and organizational citizenship behaviors in vertical dyads. Drawing on interpersonal trust and social exchange theories, we propose that mutual trust between managers and staff has an additional effect on organizational citizenship behaviors that is beyond the sum of unilateral trust. Results support our hypothesis: managers’ trust for staff mattered most on organizational citizenship behaviors when there was low staff’s trust for managers. In addition, we found that store size moderated the relationship between manager’s trust for staff and organizational citizenship behaviors.
